Relationship between Mindfulness and Interpersonal Citizenship Behavior of Knowledge Workers: Mediating Role of Coworker Trust and Moderating Role of Task Interdependence

  • 摘要: 人际公民行为作为组织公民行为的重要维度,指同事之间非工作要求的一些帮助行为。已有研究发现,关系质量和网络中心性等社会网络层面的因素对人际公民行为产生影响。然而,关于社会网络之外的前因探索则相对缺少。引入心理学中的正念,探讨其对人际公民行为的影响以及信任的中介作用和工作关联性的调节作用。基于342份有效问卷数据,进行结构方程模型检验和回归分析。结果表明,员工正念水平对同事信任和人际公民行为均有显著影响,信任在正念和人际公民行为之间起中介作用,工作关联性对信任和人际公民行为的关系起到了正向调节作用。
    Abstract: Interpersonal citizenship behavior, an important part of organizational citizenship behavior, refers to some mutual actions between coworkers. Studies have found that factors such as coworker relationship and network centricity all have an impact on interpersonal citizenship behavior. The main purpose of the present article is to discuss the relationship among employee mindfulness, coworker trust, interpersonal citizenship behavior and task interdependence. We developed and tested a structural model to analyze 342 valid questionnaire. The main findings are as follows. Firstly, mindfulness has significant positive impact on coworker trust. Secondly, mindfulness can affect interpersonal citizenship behavior both directly and indirectly, which means trust plays a partial meditation role between the two variables. Besides, linear-regression analysis indicates that task interdependence can moderate the relationship between trust and interpersonal citizenship behavior.
