大学治理视野下工作自主性对组织公民行为影响——基于416名高校管理人员的考查

Impact of Job Autonomy on Organizational Citizenship Behavior from the Perspective of University Governance: Based on an Investigation of 416 Administrative Staff in Higher Education Institutions

  • 摘要: 现代大学治理的核心是以人为本,通过制度化、体系化的管理实现人才积极性的持续激发。高质量的管理服务可以为高校人才培养和科研事业发展"保驾护航"。研究以416名高校管理人员为对象,探讨工作自主性对组织公民行为的影响机制,重点考虑了责任知觉的中介作用以及集体主义倾向的调节作用。结果发现:在控制了性别、年龄、教育程度、工作岗位等变量之后,工作自主性对组织公民行为具有积极正向影响,并且责任知觉在这一正向关系中起中介作用,集体主义倾向对责任知觉与组织公民行为之间关系具有正向调节作用。

     

    Abstract: The core of modern university governance should be people oriented and should realize the continuous stimulation of talents' enthusiasm through institutionalized and systematic management. High quality management service can escort the development of talents training and scientific research. This paper examined the influence of job autonomy on organizational citizenship behavior of the administrative staff in higher education institutions, and considered the mediating role of felt obligation and the moderating effect of collectivistic orientation through a questionnaire survey of 416 administrative staff in higher education institutions. We found that after controlling variables for gender, age, education level and working position, job autonomy had a positive influence on organizational citizenship behavior, and felt obligation played a positive mediating role. Collectivistic orientation had a positive moderating effect on the relationship between felt obligation and organizational citizenship behavior.
