Impact of Job Autonomy on Organizational Citizenship Behavior from the Perspective of University Governance: Based on an Investigation of 416 Administrative Staff in Higher Education Institutions

  • The core of modern university governance should be people oriented and should realize the continuous stimulation of talents' enthusiasm through institutionalized and systematic management. High quality management service can escort the development of talents training and scientific research. This paper examined the influence of job autonomy on organizational citizenship behavior of the administrative staff in higher education institutions, and considered the mediating role of felt obligation and the moderating effect of collectivistic orientation through a questionnaire survey of 416 administrative staff in higher education institutions. We found that after controlling variables for gender, age, education level and working position, job autonomy had a positive influence on organizational citizenship behavior, and felt obligation played a positive mediating role. Collectivistic orientation had a positive moderating effect on the relationship between felt obligation and organizational citizenship behavior.
